Case Study #1

A 15-person commercial and residential architectural firm in NYC Sailboathad achieved a significant level of growth and success, however, it was mostly due to the direct involvement of the firm’s owner and principal. To maintain and grow beyond that level required a change, as it was no longer possible for the owner to handle all the necessary tasks.

In order to establish a system for growth apart from the owner, we coached the firm through several transitions including:

  • Clarification of goals, issues and strategies with the owner. 
  • Facilitation and tracking actions related to leadership, development, performance and growth. 
  • Clarification of individual goals, strategies and needs with four project architects and senior project architect.
  • Support of the transfer of knowledge, leadership, roles and management and production systems throughout the organization. 
  • Development of a shared vision, supported team members in achieving their own professional goals in the context of the firm.
  • Development of organizational incentives for success.

The result was an overall climate change within the organization. The owner and lead architects began focusing on activities that supported transfer of day-to-day operation to the leadership team and support staff. Leadership of the project team and office staff meetings transferred from the owner to the senior project architect.

An important milestone came with the leadership team preparing client proposals. The owner had previously been preparing all client proposals, but sought to transfer the responsibility. Within 6 months the leadership team was fully responsible for preparation of client proposals, and successfully winning contracts.

The senior project architect shifted responsibilities to include 80% of his time in sales, allowing the owner to further his interest in real estate development projects apart from the architectural services his firm provided. 

A significant turning point came with the recognition by team members about the increased value to them as well as the firm with the change.

  To build a high-performance team that is concerned with the success of your business you must have people who love the work they do and have a high degree of learned self-awareness. Team members need to be included in decisions that impact the growth and success of the organization, which fulfills their need for self- actualization. In addition, critical team members need to have the opportunity for profit sharing or obtaining equity in the business. And because people do not work solely for a paycheck, you need to care about and support their larger goals if you want them to care about your business’s larger goals.
